Now, let's trace the evolution of sourcing to see how these pieces all fit together.
The 1990s: The Art of the Human
In the 1990s, sourcing was a pure "art." It was a world of Rolodexes, newspaper classifieds, and cold-calling.
- Players: 100% Human.
- Infrastructure: An analog "Rolodex" (a form of 1st Party Data).
- Playbook: 100% "gut feel." Metrics were non-existent.
- Analysis:
This was a high-touch, human-centric model. It was slow and unscalable (a high
TTHr
by today's standards), but it forced recruiters to be
Snipers
(Blog 1.5). They had to build real relationships and understand their market deeply. This was a classic "Canal"—a straight-line, manual process.
The 2000s-2010s: The "Wider Canal" and the Rise of "Crude Oil"
Then came the internet and platforms like LinkedIn. Sourcing "changed," but it didn't evolve. We didn't build a "Railroad"; we just built a "wider, faster Canal."
- Players: Still 100% Human, but now acting as a "machine gunner."
- Infrastructure: LinkedIn (3rd Party Data "crude oil"). The internal ATS became a "resume graveyard" (dead 1st Party Data).
- Playbook: Task-based. The primary metric became "activity"—how many InMails did you send? This approach created the Misalignment (Blog 1.4) problem and destroyed the Sniper mindset.
- Analysis:
This model is the direct cause of today's high CoHR and TTHr. We are addicted to paying for external "noise" while ignoring our internal "high-octane fuel" We replaced the "art" of the 90s with the mindless "task" of the 2010s.
Today: The "Railroad" and the Synthesis of Art + Science
The Ecosystem Mandate is about reclaiming the "art" of the 90s (the
Sniper's strategic focus) and powering it with the "science" of the 2020s (the
AI Players).
This is the "Railroad." It is a system-based approach that synthesises all our new components. It’s the dynamic "train set" where the Players can switch tracks to find the best, most efficient path to the destination.
- Players: A hybrid team. The Analytical AI (Blog 1.2) scans the 1st Party Data (Blog 1.3) to find targets. The Human Sniper (Blog 1.5) uses this intelligence to perform the high-touch engagement and closing.
- Infrastructure: The Agentic AI (Blog 1.2) works 24/7 to turn your dead ATS "high-octane fuel" into a living, breathing talent pipeline.
- Playbook:
The entire system is governed by the
Playbook —the objective criteria from the
Kick-off Meeting
and measured by the new
Ratio Scorecard
(Blog 1.1).
This is the metamorphosis. We are moving from a fragmented, task-based world of "sourcing" to an integrated, system-based world of "talent orchestration."
We have now defined the "what" and "why" of our Ecosystem. In
Chapter 2, we will move to the "how"—starting with the non-negotiable
Playbook process that underpins the entire model:
